The movement

The world of work
is being rewritten.

The Horizon Collective is a 2–3 year movement where we are constantly evolving our thinking and understanding of the world of work and organisations in 7–10 years out.

Through a combination of crowdsourcing from thinkers and testing these with practitioners, we develop a point of view and provide guidance about the transformation changes in the world of work, as a result of AI.

At this point in time, we are not sure exactly how the classic HR fields are going to play out. We also don’t have a view yet how L&D, Reward and some other areas are going to shape up.

We also do not know yet if the employee lifecycle as a concept will survive. Maybe we need to completely reimagine and evolve all these HR areas—and understand why the speed and depth of implementation differs across companies and industries.

Who is it for

The target group for the Horizon Collective are senior HR leaders and executives in roles where they are expected to have a point of view and who feel a duty of care for the future. And who also feel the urgency and have the agency to drive this forward.

We will establish several workstreams: leadership development, talent management, performance and reward, workforce management, and more.

Each workstream will have a curator; someone who will guide and facilitate the development of a point of view about a specific area. We will also invite senior academics, consultants and thought leaders to act as our council of wisdom.

Organisation Design & AI-Native Operating Models

You cannot drop AI into an Industrial-era operating model and expect the organisation to change. Our Zürich session brought the challenges into focus: AI ownership sits with whoever holds the tokens. Agents are mushrooming and nobody is pruning. Abundant intelligence has not become collective intelligence; coordination is becoming the scarcest resource in the enterprise.

What could organisations become over the next seven to ten years, as AI becomes woven into how work happens? And what must we begin changing today to shape that future consciously?

This workstream explores how organisations can evolve into living systems where humans and AI both flourish. Building on the Collective’s New Workforce Ecosystem, we will draw on the five pillars of the AI-Enabled Living System: distributed authority, fluid structure, evolutionary purpose, human wholeness and human–agent governance. Where might authority and accountability sit? How will work flow across organisational boundaries? How should humans and agents make decisions together? What will sustain judgement, creativity, trust and belonging?

Through shared inquiry, participants’ experience and practical experiments, we will work backwards from the futures we want to create, identifying design principles, transition choices and experiments we can begin today. Our findings will connect with the futures and leadership workstreams and contribute to the Collective’s playbook.

Four Futures of Work: different paths to Horizon 3

“Why might AI transform work at different speeds and in different ways across industries, and how can leaders shape the outcomes?”

Alongside the Collective’s white paper, we will use the Four Futures of Work framework as a starting point for our shared exploration. Through four contrasting scenarios, we will consider how AI capabilities, adoption and leadership choices could shape work over the next seven to ten years. We will examine what accelerates or limits change across industries, and how deeply AI changes tasks, roles and business models.

We will also explore what organisations do with the capacity it creates: improve services, develop new sources of growth, invest in people, reduce costs, or combine these choices. A working paper supporting the framework sets out initial assumptions for us to test and refine together through research, practitioner conversations and company examples. The aim is to connect a long-term view of work with practical choices: where and how can organisations create tangible value, and what should leaders begin testing or changing today? We invite practitioners to bring company examples, challenge the scenarios and help turn emerging insights into approaches they can test in their own organisations.

This exploration will connect closely with the leadership and organisation design workstreams.

A foundation
made to evolve.

This publication is the first step in a 2-3 year movement where we will explore with thinkers and practitioners how this new world of work is going to play out in many areas of HR. This journey is not an extrapolation of today+AI, but rather a complete re-imagination of work, HR and organizations in a future perspective. It will force us to dream the future and start developing concepts that are going to work in the years to come, when AI will diffuse with an accelerated pace. The future is not a foregone conclusion and the Horizon Collective aims to help us build this future.

The career of Ruud Rikhof is a blend of international HR leadership experience, research-based insight, and executive search in the Human Resources domain. The HR career was shaped, amongst others, at IBM, Bristol-Myers Squibb, Novartis, and UBS, working globally and based out of the Netherlands, Austria, the UK, Germany, and Switzerland. In local, regional, and global positions. He was the co-founder of KennedyFitch, a recognised brand for executive search, people advisory and leadership & transformation. In parallel, he has been active in building and connecting HR communities, including as co-founder of the Beyond HR Forum. A consistent thread in his work is research and thought leadership and he has (co-)authored several studies on the evolving role of HR and the new world of work, which continues to inform his perspective and practice. At Brooksmiller, he focuses on executive search in the HR domain.

Workstream Lead · Organisation Design & AI-Native Operating Models

Breeze Dong is an organisation designer, executive coach and author exploring how organisations and people can flourish in the AI era. She currently works in Organisational Development at Roche, focusing on operating model effectiveness. Her experience spans more than 20 years across Roche, ABB, Siemens and Roland Berger. Founder of Springbreeze Ventures, Breeze combines an engineering background and an MPhil from Cambridge with psychology, ICF PCC executive coaching and mindfulness practice. She is co-author of The Living Organization and architect of its AI-Enabled Living System framework. Her work centres on a consequential choice: we are deciding, in a narrow window, what work will feel like for a generation. She helps leaders make that choice consciously, evolving organisations from machines that manage people into living systems where humans and AI both flourish.

Juraj Ondrejkovic

Workstream Lead · Four Futures of Work: different paths to Horizon 3

Juraj Ondrejkovic brings more than 20 years of experience in HR, talent and organisational change across the World Economic Forum, Syngenta, Thermo Fisher Scientific and The Adecco Group. His work spans leadership development, enterprise talent systems and operating model change. He helped build the World Economic Forum’s Global Leadership Fellows Programme, later featured in a Harvard Business School case study.

His current advisory work focuses on organisation design and responsible AI adoption, including AI in recruitment. His writing explores practical questions about organisational complexity, decision-making and developing people as AI changes work, drawing on practice, research and conversations across the HR community. He developed the Four Futures of Work framework as a starting point for shared exploration within the Horizon Collective.
